    標題: 醫院派遣員工作要求、工作資源 與工作倦怠之關聯
    Hospital Dispatchers’ Job Demands, Job Resources, and Their Relationships with Job Burnout
    研究目的在探討醫院派遣員工工作要求、工作資源與工作倦怠之關聯採立意抽樣方式進行調查,共發出402 份問卷,回收402 份問卷,回收率100%,其中有效問卷402 份,有效樣本回收率100%。本研究以南部教學醫院派遣人員為對象,有效量表之資料應用因素分析、信度分析、迴歸分析、變項間相關性探討、描數與次數探討,以考驗研究之假設。依據研究結果顯示:一、在不同的背景變項對工作要求、工作資源與工作倦怠存在顯著差異。二、醫院派遣人員之工作要求的工作負荷、時間壓力、工作環境、輪班要求構面與工作倦怠之情緒耗竭、消極態度、專業效能與低落構面間呈現顯著正相關。三、醫院派遣人員之工作要求構面與工作資源的工作控制、成長發展、工作保障與社會支持構面呈現顯著負相關,顯示工作資源的多寡可 以影響員工對工作要求負荷的感受。四、醫院派遣人員工作資源之工作控制、成長發展、工作保障與社會支持構面與工作倦怠之情緒耗竭、消極態度、專業效能與低落構面呈現顯著負相關,顯示工作資源的多寡可以影響員工工對工作倦怠的感受。  本研究結果提出管理實務建議,提供使用派遣人員企業,作為降低派遣人員離職率為參考。
    The purpose of this study is to explore the relationship between job requirements, work resources and job burnout of hospital dispatched employees The research method first refers to relevant domestic and foreign literatures, in order to edit the ";work requirement scale";, ";work resource scale";and ";work burnout scale";suitable for hospital staff Use it as a tool for collecting empirical information. Using domestic staff sent by domestic hospitals as the mother group, the survey was conducted by random sampling. A total of 402 questionnaires were sent out and 402 questionnaires were recovered with a recovery rate of 100%, of which 402 were valid questionnaires and the effective sample recovery rate was 100%. The data of the effective scale should be analyzed by factor analysis, reliability analysis, regression analysis, correlation between variables, tracing and frequency totest the hypothesis of the research.Based on the results of the analysis, this research has reached four conclusions, namely:1. Different background variables have significant differences in job requirements, job resources and job burnout. 2. The workload, time pressure, working environment, and shifts required by the hospital dispatched personnel There is a significant positive correlation between the required dimensions and the dimensions of job burnout, emotional exhaustion, negative attitudes, professional efficiency and depression.3. The job requirements of hospital dispatched personnel are significantly negatively correlated with the job control, growth and development, job security, and social support aspects of job resources, showing that the amount of job resources can affect employees’ perception of workload requirements.4. The aspects of job control, growth and development, job security, and social support of the hospital dispatched staff's work resources are significantly negatively correlated with the emotional exhaustion, negative attitudes, professional efficiency and low aspects of job burnout, showing that the amount of work resources can affect employees Workers’ feelings about job burnout。
