    Title: 抗壓性格、睡眠品質與離職意願 —以照顧服務員為例
    Resilience, Sleep Quality and Turnover Tendency of Care Attendants in Taiwan
    台灣目前已達高齡社會,國內人口快速老化,需要長期照顧的人愈來愈多,照顧服務員卻是供不應求。隨著少子化的現象持續,未來照顧人力勢必出現缺口。為避免讓人力減少,應降低照顧服務員的流動率。壓力和過勞會影響睡眠品質,導致對工作意願的負面影響,而抗壓性格或許是舒緩其影響的因素。因此本研究的目的在探討照顧服務員的抗壓性格、睡眠品質與離職意願之現況及相關之影響因素。以年滿20歲以上照顧服務員為研究對象,採用橫斷性研究,以結構式問卷收集資料。使用「抗壓性格量表」、「匹茲堡睡眠品質量表」、「壓力知覺量表」及「離職意願量表」作為研究工具,有效樣本為312人。照顧服務員的抗壓性格中分數最高的是投入感,具有證照的照顧服務員在抗壓性格中的投入感與掌握感顯著較高。分析結果顯示抗壓性較弱之照顧服務員其自覺壓力較高、睡眠品質較差,離職意願也較高。照顧服務員睡眠品質平均得分6.22,有63.5%之睡眠品質較差;性別及教育會影響有效睡眠時間;不同工作年資會影響入睡容易度;婚姻及家庭狀況及年齡會影響睡眠困擾;年齡及教育會影響睡眠持續時間、睡眠主觀滿意度、借助藥物入睡程度及睡眠品質總分;年齡、教育、有無證照、婚姻及家庭狀況、雇用模式、工作年資及月平均收入會影響白天清醒度。照顧服務員睡眠品質的預測因子是工作時數(OR=1.075)與抗壓性格(OR=0.934),工作時數較高、抗壓性格較低的照顧服務員其睡眠品質變差的風險較高。照顧服務員的離職意願則會因低抗壓性格,高自覺壓力而提高,睡眠品質則無顯著影響。本研究結論為照顧服務員的離職意願則會因低抗壓性格,高自覺壓力而提高,睡眠品質則無顯著影響。男性照顧服務員在工作上的掌握感較高;持有證照者的在工作上的投入感以及掌握感也較高。工作時數較高、抗壓性格較低的照顧服務員其睡眠品質變差的風險較高。
    Taiwan became an aged society in 2020, aging people increase dramatically. With the aforementioned fact, amount of needing long-term care incresed. As birth rate declining trend continues, there is a shortage of manpower in care attendants. Reducing turnover rate of care workers shall contribute to remission of manpower insufficiency. Stress and overwork affect sleep quality, leading to a negative impact on the work intention. People with high resilient personality may be a factor for diminishing this negtive influence. The aim of study was to explore current status of care attendants' resilience, sleep quality and resignation intention, and interrelationship of these factors.A cross-sectional study was carried out by using a structured questionnaire, which included Perceived Stress Scale, Pittsburgh Sleep Quality Index, Dispositional Stress-Resistance Scale and Turnover tendency Scale, as a research tool to collect data, and the valid sample was 312. The highest score of care attendant’s resilience was commitment. Care attendant with qualified licnese had significantly higher scores in commitment and control. Analytical results suggested that low resilient care attendants had higher stress, were poor sleepers, and showed higher turnover tendency. Care attendants’ PSQI score was 6.22, and 63.5% had poor sleep quality. Effective sleep time was different in gender and education. Attendant’s marital status and age would affect sleep disturbance;their age and education would affect sleep duration, subjective sleep satisfaction, degree of sleeping pill dependence, and PSQI score. Personal variables, such as age, education, licenses, marital status, employment patterns, working years and income, would affect their daytime wakefulness. The predictors of attendants’ sleep quality were working hours (OR=1.075) and stress-resistant personality (OR=0.934). Care attendants with long working hours and low resilience had a higher risk of poor sleep quality. Attendants’ resignation tendency increased along with low resilience and high pressure, while their sleep quality had no significant effect on job turnover rate. In summary, low resilience and high persived pressure of care attendants led to higher resignation, and they were poor sleepers. Male attendants had a higher commitment to work. Care attendants received certification also had higher commitment and control to their work. Working hours and resilient personality had significant effects on their sleep quality.
