摘要: | 因應台灣邁入老年化社會,為提供民眾居家日常生活照護,居家照顧服務員需求增加,居家照顧機構須因應時代變遷及永續經營對組織做好變革以提升照護品質。本研究探討組織變革認知、工作滿意度對離職意願之影響模式。
本研究收集衛生福利部107年任職於高雄市、台南市政府社會局委辦之居家服務單位之居家照顧服務員為研究母群,在107年1月至6月間,研究者發送問卷給機構居家照顧服務員填寫,回收樣本為166筆,回收率83%。採因素分析、t檢定、ANOVA檢定、迴歸分析,探討居家照顧服務員的組織變革認知、工作滿意度對整體離職意願之關係。
研究結果發現組織變革認知會正向影響工作滿意度,工作滿意度與整體離職意願呈負相關。故建議機構應改善工作環境、薪資結構,加強專業教育訓練以提升組織變革認知與管理,並於執行變革前應充分溝通,使其了解變革的原因、過程及未來發展,來提升組織變革認知及居家照顧服務員的工作滿意度進而降低離職意願。 In response to Taiwan's aging society, the demand for home care attendants has increased, and home care institutions must adapt to the changes in the times and sustainable management to improve the quality of care. This study explores the impact of organizational change perception and job satisfaction on turnover intentions.
This study collected the home care attendants who worked in the home service units in Kaohsiung City and Tainan City for 107 years. From January to June, 107, they sent questionnaires to the home care attendants to fill out. The number of samples collected was 166, and the recovery rate was 83%. Acquisition factor analysis, T-test, ANOVA test, regression analysis, to explore the relationship between organizational change perception, job satisfaction, and turnover intention.
The study found that organizational change perception positively affects job satisfaction, and job satisfaction is negatively correlated with turnover intention. It is recommended that institutions should improve the working environment, salary structure, strengthen professional education and training to enhance organizational change perception and management, and fully communicate to understand the causes, processes and future development of change, to enhance organizational change perception and job satisfaction, reduce turnover intention . |
