    摘要: 由於產業背景的轉變,現今某些因素可能加重醫事人員的工作倦怠,可能連帶影響醫療服務品質。如能就醫院員工的情緒壓力及醫院環境加以分析,應能為有限的工作資源利用及醫院管理方面做出建議與貢獻。故本研究欲探討在複雜的工作情境中工作資源以及其在工作中所引發的情緒勞務,探討工作資源對工作壓力的影響,並對醫院員工工作壓力與工作倦怠的相互關係加以研究。 本研究採用中部某區域醫院單一院區內醫院員工作為研究對象。在問卷方面,採用院內系統之電子問卷進行問卷調查。本研究共發放1100份問卷,回收750份有效問卷,有效問卷回收率為68.2%。調查期間自2014年04月27日起至2014年06月5日,為期約一個半月。研究結果顯示:(1) 不同人口統計變項的員工對工作資源、情緒勞務、工作壓力、工作倦怠上有顯著差異。(2) 工作資源對情緒勞務上有顯著正向影響。(3) 工作資源對工作壓力上有顯著負向影響。(4) 情緒勞務對工作壓力上有顯著正向影響。(5) 工作壓力對工作倦怠上有顯著正向影響。
    Because of the changing of industrial environment, some factors could increase medical staffs’burnout, and the situation might influence their service quality. If we can evaluate via emotional stress and environment analysis, the results should make some recommends and contributions to hospital administration by using limited job resources. Thus, the study also tried to find out the factors that induce emotional labor in complex situation. And we tried to explore that how job resource influence stress, and to know how the stress influence staffs’ burnout.We took all employeess working for a reginal hospital in Taichung as our objects. We adopted structural questionnaire with electric form to collect our data. Out of them, 750 valid questionnaires were collected during Apr-27-2014 to Jun-5-2014 with a response rate 68.2%.Results: (1) Employees of different demographic variables have significant differences on job resources, emotional labor, job stress, job burnout. (2) Job resources have significantly positive influence on emotional labor. (3) Job resources have significantly negative influence on job stress. (4) Emotional labor has significantly positive influence on of job stress. (5) Job stress has significantly positive influence on job burnout.
