組織管理者如何有效管理並提高群體失敗學習行為進而增進工作績效,此議題不僅為管理學術研究關心之重點,更是實務界關切如何藉由失敗學習以淬取知識與能力的重要焦點。有鑒於此,本研究擬藉由兩年期研究時間,逐年分別進行台灣(study 1)與美國(study 2)之跨國實證研究,主要研究目的除了驗證共享領導、群體心理資本、工作投入、失敗學習與工作績效之因果關係,並藉由理論模式跨國驗證比較以檢視本理論模式之一般化程度。因此在方法上,本研究擬透過三家個案旅館進行個案研究以修正理論模式;其次,再透過台灣與美國之跨國問卷調查,以不同時間蒐集台灣觀光旅館產業之主管-員工配對之非同源資料,將所蒐集之資料以結構方程模式來檢驗研究假設。研究結果除可在管理學術上成為相關研究之比較與參考依據外,亦可提供企業界決策上之參考。 The issue that how organizational managers effective manage and promote learning from failures behavior and group job performance was not only the focus in academic, but also the important factor for acquiring knowledge and abilities in practice community. Hence, this study aims to adopt two year research periods to verify the causal relationship among shared leadership, group psychological capital, work engagement, learning from failures and job performance by cross-country empirical study from Taiwan(study 1) and USA(study 2), then, further test the generalization of this study theoretical model by the comparison of two empirical results. In methods, this study will utilize three case studies to analyze the managerial reality and modify the theoretical model. In addition, this study will adopt cross-country empirical study to collect dyad data(supervisor and subordinate) in different times from Taiwan and USA. Furthermore, we will utilize Structural Equation Modeling(SEM) to test hypotheses. Results of the study will not only serve as comparison model for related researches but also provide hotel industry with information for decision-making.
